Emerging technologies including artificial intelligence (AI), big data, machine learning, geotagging and virtual reality are being used more often throughout the Fourth Industrial Revolution. The implementation of these cutting-edge technologies has a significant impact on how business is conducted locally and internationally both. In these circumstances therefore, it is essential that managers and employers make use of these technological advancement to create a competitive advantage. In the following article the HR-Odyssey will sail through the unchartered territory of AI and how to use AI for employee reskilling and upskilling!

What is AI?

‘AI is a broad category of technologies that enable a computer to carry out activities, such as adaptive decision-making, that typically require human cognition’ (Tambe et al., 2019.). Academic study on the many AI digital tools and methodologies and whether businesses can profit from them is becoming more and more common. Scholars contend, for instance, that developing AI-based HRM solutions can aid major technological MNEs in finding, developing, evaluating, and keeping talent (Bersin & Chamorro-Premuzic, 2019).

Use of AI in employee learning and development

Artificial Intelligence (AI) is transforming the Learning and Development space by giving workers a more efficient and customized learning experience. LinkedIn’s 2020 Workplace Learning Report listed AI as one of the top three trending areas in the learning and development industry (learning.linkedin.com, n.d.). According to the report, 57% of companies plan to increase their investment in AI assisted learning and development programmes (learning.linkedin.com, n.d.). These programmes are made accessible via e-learning platforms. This saves HR from having to plan and carry out labor-intensive, time-consuming in-person training programmes.

Generative AI plays a crucial role in knowledge management, facilitating the collection, compilation, analysis, and dissemination of knowledge within an organization. Therefore, AI can be used for information retrieval, topic modeling, text mining, and personalizing e-learning environments (Verma Prikshat et al., 2023).

Popular AI based applications and tools used in Learning and Development

For instance, ChatGPT can facilitate socialization, making the transfer of tacit information easier through virtual, distributed teams. ChatGPT has access to more diverse datasets and is trained on advanced deep learning techniques, improving its ability to generate coherent and contextually appropriate responses. (www.emerald.com, n.d.) It raises new questions and offers new perspectives in the creation of new frameworks, best practices, and novel theories and models.

AI chatbots and virtual assistants are also increasingly being used for on-demand learning. These tools can simulate human conversation and provide immediate responses, making them useful for answering queries, providing information. Its 24/7 availability makes learning not just confined to office hours but continuously accessible. This can be particularly useful for organizations that operate across different time zones.

Another perspective is incorporating augmented reality (AR) and virtual reality (VR) into AI-driven training modules. These technologies can create realistic, immersive training environments for employees, aiding in situations where hands-on training is risky or resource-intense. For example, VR simulations can train airline pilots or surgeons without the need for an actual plane or operating room. (Blog, 2023)

One of the most common tools used for collaborative and social learning is NovoEd. Similar to ChatGPT it allows companies to customize learning paths to suit the paces and needs of individual employees. Abitbul, H. (2023). For instance, where the entire team of employees are in need of training or when everyone is required to cultivate a certain new skill NovoEd can be used because it has the said collaborative features. But at the same time, since it allows customization for each individual, training can be personalized based on each employee’s skill level and his or her learning style.

AI assisted learning and development; examples in real world

Hilton leverages an AI-powered learning platform that personalizes training content for its global workforce. The platform analyzes employee roles, locations, and performance data to recommend relevant training modules and microlearning courses (www.linkedin.com, n.d.)

IBM utilizes an AI-driven learning platform called Watson Talent. This platform tailors learning pathways for employees based on their skills, career goals, and job roles. Watson Talent also recommends relevant learning resources and provides personalized feedback throughout the training journey (www.linkedin.com, n.d.).

Amazon utilizes AI for training its employees, particularly in its gigantic fulfillment centers. For instance, the tech powerhouse uses AI driven Virtual Reality (VR) to train new staff in physical tasks required in warehouses and human-robotic collaboration instances for safety practices (Investopedia, n.d.).

However, implementing AI for training also presents challenges:
  • Data Privacy Concerns: Organizations must ensure data privacy and security when collecting and analyzing employee data for training purposes.
  • Cost of Implementation: Developing and maintaining AI-powered learning platforms can be expensive.
  • Limited Human Interaction: Overreliance on AI for training could lead to a lack of human interaction and mentorship opportunities.
Regardless of the numerous challenges utilizing AI in upskilling and reskilling employees would definitely seize the competitive advantage!

However, how about the human touch? it is acceptable that the experienced employees can teach newcomers the knowledge and the skills that they have gained. and the cost of adopting new technology might be high. Perhaps the most effective approach to training individuals is a combination of AI and traditional mentoring methods. However, what I tried to suggest through this article is for humans (employers) to use AI as tools for the learning and development of fellow humans(employees). AI excels at delivering personalized learning paths, microlearning modules, and adaptive practice exercises. This frees up experienced employees to focus on more nuanced topics. Also human mentors can provide crucial guidance on communication, teamwork, and applying knowledge to real-world situations. AI can't replicate the human touch in these areas.
      Cost is a valid concern, but considering the competitive advantage a company may be able to gain upon successful implementation, this seems like a good investment

    1. Thank you Anjalika for your insightful comments! Your concern is valid as AI-powered automation can undoubtedly affect some occupations. But at the same time AI is also opening up new possibilities. AI creates a need for new skills like data analysis, AI implementation, and human-machine collaboration, even if certain work may already be automated. To take one of the simplest examples, using an AI based system in recruitment would mean the process gets automated and as you correctly pointed out the job role performed by HR professionals would be redundant as far as collecting and sorting CVs and comparing and selecting the best suitable candidate is concerned. However, that is not to say that the company no longer need a HR professional to handle recruitment related tasks. Before the implementation of the AI based system, the HR professional was expected to have the skills to advertise and attract talent pool, verify their qualifications and manually compare all the CVs to select the most qualified candidate. But those skills are not sufficient for the HR professional to perform his role after the implementation of the AI based system. He now needs to have the skills to perform data analysis, skills related to AI implementation, and human-machine collaboration. Therefore I think it’s not that AI is replacing humans, rather it demands that humans also upgrade their skills alongside AI. This is why employee L &D is needed - to assist employees in adjusting to this shifting environment through upskilling.

I have a friend of mine who worked for a fortune 500 company and she said that they used AI in their HR and it simplified work, but they underwent intense preparation to implement AI in the company. Once implemented though it became an analytic tool for HR and L&D Managers to pursue training initiatives successfully and achieve strategic organizational success.
